A proper guide would help more, but at a glance: the support crew determines what guns you use during the heist, what getaway vehicle you have, and how much time you have inside the vault to steal loot.

You pay 5% to 10% for each of the support crew (more is "better", but not really for your bottom line)

Keep in mind many of the options (like getaway vehicles) unlock trade prices. But as you get better at the heist, you will likely use weaker guns, ignore getaway vehicles (because there are better ways to exit), and generally use Paige (9%) or the 10% Avi hacker for looting time.

IMO no harm in overpreparing at first, but if you're min-maxing do whatever you want.
