Removing a retainer will freeze the retainers you have starting from the bottom so you simply can't access them

In your duty finder window select the ⚙️ icon on the top left to open up the duty finder settings window.
Inside that window select the setting undersized party before confirming and entering the instances of your choice. NOTE: UNSYNC-ING AN INSTANCE WILL FORFEIT ALL OF YOUR EXP AND COMPLETION REWARDS. Undersized (also referred to as unsynced) is typically for content you are well past requirements for.

For example: you could go as a level 70 into a level 50 extreme trial to farm a pony without having to compete with anyone else for it.

#

Another example might be getting help rushing you through MSQ gated content, so a group of level 80 people could run you through that dungeon in a fraction of the time if you were having a hard time getting in through duty finder

One solution I was thinking of was maybe they could be skip if the whole party agrees to skip it, but if they did that, then people would pressure the newcomers to skip it, threatening them with booting them if they didn't.

This is better than it used to be either way though. If a new player was in my FC, I'd insist they tell me when they plan on doing the last two dungeons and run it with them and some friends to make sure they could enjoy the the story.

How do I unlock my job?

To unlock your class' job you need to be level 30, complete all of your class quests and the main scenario quest 'Sylph Management' (lvl 20 quest) to be able to pick up your job unlock quest. Once you've done the initial unlock quest, you will be given a soul crystal which you must equip to become your class' job.
